Daarom zie ik het ook als mijn rol om de beste mensen aan te trekken voor mijn management team, en hen ook op de beste manier te helpen ontwikkelen, zodat zij op hun beurt dan samen met mij het beste team in de markt kunnen samenstellen; een team dat sneller en slimmer functioneert dan de concurrentie.
Dus hoe meer tijd ik investeer in het scouten en ontwikkelen van talent, hoe meer ik het bedrijf in een gunstige positie breng om te groeien.
En ja, ik leg en onderhoud natuurlijk veel contacten met klanten en ondersteun zo het bedrijf op weg naar groei, maar als het team niet sterk genoeg is, maakt dit weinig verschil. Dus focus ik maar beter eerst op het creëren van het beste team! Maar hoe doe ik dit? Mijn ervaring als manager gaf me de kans daarop een duidelijke visie te ontwikkelen, die perfect aansluit bij de moderne bedrijfspolitiek van Schneider Electric, en die ik hierbij met veel plezier deel:
1. Toon durf
De invulling van een vacature gebeurt vaak nogal conservatief. Terwijl het net een uitgelezen moment is om talent te ontwikkelen en te promoten. Vaak komen werknemers pas in een senior of management positie terecht na een lang traject – 10, 15 tot 20 jaar – te hebben doorlopen. Dat klinkt ‘veilig’, maar is veel te traag. Als leider is het mijn verantwoordelijkheid om ‘risico te nemen’, of preciezer gezegd, om durf te tonen.
Als iemand kwaliteiten heeft én de nodige drive toont, waarom die persoon dan niet sneller laten doorgroeien, met de nodige coaching en begeleiding? Uiteindelijk hebben andere mensen dit ooit voor mij gedaan (thanks @Xavier Vieujean) en ik ben vereerd dat ik nu zelf talenten kan helpen groeien. Bovendien is het ook gewoon wat #SEGreatPeople verdienen, en wat een bedrijf nodig heeft om succesvol te zijn en te blijven.
Maar is het dan niet mogelijk dat het soms eens minder goed uitpakt? Natuurlijk, maar de kans op falen moet je er als bedrijf en als manager bij nemen, anders creëer je alleen maar stilstand, wat dodelijk is in onze hoogtechnologische sector. Net dat falen kan bovendien de meest efficiënte manier zijn om te leren en te groeien!
2. Schat elke positie naar waarde
“Waar zie je jezelf in 10 jaar?”, is nog zo’n klassieke vraag. Heel wat werknemers zullen antwoorden: “Een positie als general manager”. Dat is nu eenmaal het klassieke beeld van een carrièrepad dat bedrijven hebben gecreëerd. Maar er zijn nog zoveel alternatieven en andere wegen, die misschien niet altijd naar waarde geschat worden. Bij Schneider Electric willen we daar iets aan doen.
Denk bijvoorbeeld aan key account managers, die net zoals met wijn het geval is, beter worden met de tijd. Want hun netwerk wordt steeds groter en kwalitatiever. Wie het juiste profiel voor de job heeft en doorgroeit tot senior key account manager of zelfs key account director kan van enorme waarde zijn voor een bedrijf, op eenzelfde niveau en waarom niet hoger dan dat van zijn of haar salesmanager. Ik zie dit carrièrepad dan ook als compleet evenwaardig aan het management-traject.
Tot mijn grote frustratie worden ook de technische carrièrepaden vaak nog ondergewaardeerd. Terwijl er in een steeds complexere wereld een grote nood is aan senior technical experts. Schneider Electric is een technologiebedrijf, dus zij zijn het hart van ons succes. Daarom geven we hen ook de erkenning die hen toebehoort.
En dit is maar een kleine selectie, ik zou nog even kunnen doorgaan! In elk geval werkt dit enkel als we aan de verschillende carrièrepaden dezelfde waardering toekennen als een managertraject. Hier is nog werk aan de winkel!
3. Zet in op diversiteit
Schneider Electric zet sterk in op diversiteit in het algemeen, maar in het bijzonder op gendergelijkheid. Zie ook onze opname in de « 2021 Bloomberg Gender-Equality Index ». Daarvoor zijn ook concrete doelstellingen opgemaakt, bijvoorbeeld dat tegen 2025 de helft van alle nieuwe aangeworven collega’s vrouwen zijn. Ikzelf en mijn team werken hard om dit doel te bereiken. We doen het echter niet om doelstellingen te halen, maar omdat we geloven dat diversiteit zorgt voor meer creativiteit en dus meer innovatie en betere business resultaten in het algemeen.
Toch is er een moeilijkheid, gezien we rekening moeten houden met de kandidaten op de markt. Een van de factoren aan de basis hiervan is de opleiding. Traditioneel kwamen er een pak meer jongens dan meisjes terecht in een STEM richting. Het doet me plezier te zien dat we op dit vlak aan een inhaalbeweging bezig zijn , want vandaag de dag is een carrière in de industriële en technologische sector aantrekkelijker dan ooit. De digitalisatie zorgt voor opwindende nieuwe technologische mogelijkheden, en door massaal in te zetten op duurzaamheid werken we tezelfdertijd aan de toekomst van onze planeet. Als we dit uitdragen worden we interessant voor een divers scala aan werknemers, en zo ook steeds sterker als bedrijf.
